Right work culture yields right results
Shamit Khemka, CEO, SynapseIndia, elaborates on the five Key activities that help an organization drive motivation and Innovation among its employees.
1) Attract manpower: to attract the right kind of manpower, it is Always better to describe the job profile very clearly in terms of Job description and growth path. The better it is described, the higher the chances of getting the right kind of person for the right Job.
2) Use KSA technique: organisation should adopt the 'KSA' technique while hiring. It helps in finding individuals with a strong 'Knowledge' base, matching desired 'Skill' and most important, those with the right 'Attitude'.
3) Retention: in view of high attention rates in the corporate sector, retention becomes a key challenge for all organisations in all sectors. Every individual is different having a set of strengths and weakness. Leaders need to harness the potential of each individual work on individual competencies to generate team performance. Professional organisations always attract the right talent, build them up and work towards retaining them.

US slowdown: Techies quitting jobs to become freelance IT millionaires
NEW DELHI: It´s 1 pm in Noida, a suburb near New Delhi. A peanut vendor sits in front of a tea stall adjacent to pan-shop opposite SynapseIndia - an IT outsourcer. A barber shop gives customers a shave in the open in front of the IT company.
As we move in SynapseIndia, things change. Various clocks denoting Pacific, New York, Australian and UK time zones are hung on the wall in an air conditioned , marble floored office. SynapseIndia was started by 26-year old Shamit Sinha in 2001 with a capital of Rs 6 lakh, five rented PCs through Elance.com - a platform for freelance IT work, after the dot com bubble burst. SynapseIndia now grosses $2 million in revenue and employs 200 people.
The economic slowdown is repeating itself in the US now, and many techies are quitting jobs to turn entrepreneurs and hope to become freelance IT millionaires. As hard times lead to cost cutting, many companies outsource work to freelancers rather than hire full time employees.
Take for instance, 24-year old Rahul Mahajan , who quit his job in Wipro Technologies to start Xicom Solutions in Janakpuri-West Delhi on Elance.com with a capital of just his tech skills and a PC. "My parents were worried after I quit my cushy job. I was earning about Rs 50,000 as a fresh IT employee. But I wanted to make it big.
So I partenered with a fellow techie to turn entrepreneur." Today, Mahajan is a dollar millionaire and grossed about $600,000 through Elance.com alone, last year. Mahajan managed to rope in many foreign clients and charges a minimum of $20 per hour for work on technologies such as PHP, AJAX, ASP.NET, Flash and Web 2.0.
Elance.com the platform for IT work, seeks to bring together freelance geeks and companies who want to outsource specific projects. Whether it's creative writing or editing , designing an interior or a building, developing a portal or computer applications, you can freelance any computer job on Elance.com or platforms like - Getacoder.com, Guru.com, Odesk.com.
ET travelled about 12,500 kilometres to the US Pacific coast to learn about the phenomenon . At Mountain View in Northern California , the dusty roads get replaced by manicured concrete covered with yellow maple leaves - suggesting the onset of Spring. There are no cycle repair shops and no peanut vendors. But BMWs, Mercs and Lincolns mounted on top of each other can be seen in multi-layered parking lots in IT campuses of the world's largest tech companies - Facebook, Google, Symantec , Verisign, Silicon Graphics, Sun Microsystems , Adobe and of course Elance.com.
Like its service providers, Elance.com started around the dotcom bust. "While everybody was flying to US East coast fleeing the Silicon Valley, I was the only one flying West. My family especially, my mother and wife thought I was crazy," says Fabio Rosati, CEO Elance.com who quit his job at CapGemini to turn entrepreneur. And Elance.com's largest and richest service providers come from India. Some of them have even exceeded Elance.com's headcount while some like US-based Digg.com (started via Elance) have become really big.
Today, Elance does about a million dollars a week. It grossed $40 million revenue in 2007 and plans to gross $200 million in the next 2-3 years and get listed. Elance also outsources works such as webpage design. The rates are attractive - $500, $1000 and $10,000 for time bound projects open for bidding at any time.
With an economic slowdown in US, such freelance opportunities are gaining momentum. Small and medium businesses and individuals also prefer outsourcing through such platforms, work like designing a logo, website, maintenance of applications or websites and designing works. The reasons are simple - there are no large companies willing to take small outsourcing tasks worth $2,000, $5,000 or $10,000. The other reasons are rising rupee - which is forcing large and mid sized companies to increase their billing rates to protect margins. Slowdown in hiring and salary hikes due to a slowdown in contracting of large projects is also a reason.
Some who went bankrupt after dotcom bubble also started afresh though this model. "Techies should wait a while before they become big on such platforms which can help them become entrepreneurs," says SynapseIndia's Sinha. But some like to dive fearlessly. Take for instance, 29-year old Piyush Nigam, an engineer who started PINIG Systems (an IT applications development firm) on Elance.com, after the downturn with small savings. Today, PINIG grosses $100,000 through Elance alone. There are several techies turning freelance millionaires, are you one of them?

Small Businesses Making Big Bucks on Elance Marketplace
SynapseIndia Is the First to Cross the $1 Million Mark
MOUNTAIN VIEW, Calif., Sept. 27 /PRNewswire/ --
Elance ( www.elance.com ) today announced that a service provider on the Elance Marketplace, the world's leading web-based project marketplace, has achieved $1 million in revenue. SynapseIndia, a software and technology consulting firm headquartered in New Delhi, has used the Marketplace as a sales channel for over 4 years to access and serve small and mid-sized businesses the world over. In reaching this critical milestone, SynapseIndia foreshadows that the future of the workplace has arrived. "The Elance Marketplace works, and it provides focused and genuine leads for us," says SynapseIndia Founder Shamit Khemka. "The system is a trusted resource for both buyers and sellers." SynapseIndia specializes in affordable software development, e-commerce solutions, web development, and hosting for small and mid-sized businesses.
SynapseIndia is not alone in making the Elance Economy work for them. Since its inception in 1999, more than 100,000 buyers have listed requests for proposals and thousands of service providers in the U.S. and abroad use the platform to promote their services and to consummate their transactions online. The Elance Marketplace provides service businesses with similar opportunities small retailers take for granted when they open stores on eBay or Yahoo! -- an online presence and a place to set up shop. Professionals found on Elance offer a multitude of services to those looking for expert help obtaining the deliverables they need. The most popular services requested include web and graphic design, sales and marketing planning, software engineering, writing, legal advice, and accounting.
Fostering Successful Service Businesses
SynapseIndia's ascent is no anomaly. A growing number of other providers based in the U.S. and abroad have earnings greater than $500,000 and hundreds are earning greater than $50,000.
Another provider with more than $500,000 in Elance earnings, TheNetMenCorp, is an Argentinean design firm that possesses a fanatically loyal clientele cultivated through the Elance Marketplace. The firm is able to provide the caliber of web, brochure, and logo design you would expect to find from a top agency, but without the steep price tag.
Brendan Moran, an Elance buyer, has great things to say about TheNetMenCorp. "We were looking for a website company to give us a professional look and feel at a price we could afford. Our decision to go with TheNetMenCorp was based on their portfolio, price and customer feedback," he says. The founder of Moran Global Trading, a California-based export company says, "Their customer service was excellent and, since we don't have much web experience, they walked us through everything and made changes where we needed them."
Another top-rated provider, Steve Soto, is a self-employed graphic artist based in Los Angeles and has earned more than $100,000 using the Marketplace. His focus is solely on the design of logos and stationery. Happy Elance customers number in the hundreds and have garnered Steve a revenue stream that allows him a flexible schedule. "Elance is easy for me to use to locate new clients," Steve says. "I'm buying my first home thanks to developing my business through Elance and my income continues to grow!"
It is the high caliber and diversity of Elance service professionals that keep buyers coming back. More than 75% of Elance buyers return to use their favorite service providers or to find new ones to work with.
Connecting Businesses with Service Providers
Elance Marketplace offers a professional online environment for small and mid-sized businesses searching for other professionals nationwide or offshore. Instead of trying to source professionals through the phone book or searching the web, Elance provides a simple-to-use platform to match buyers with experienced, rated service professionals. Those requiring a service, a specific type of expertise or a deliverable -- such as a PowerPoint presentation or a website, for example -- describe what they need on the Marketplace. Service providers matching the skills required to complete the project then offer competitive price bids for the project.
The platform offers a broad selection of tools and functions that ensure all outsourcing needs can be met in one place. A popular feature for new buyers is the feedback and rating scores left by other buyers that have worked with the providers in the past. And once a buyer has selected someone they want to work with, there are helpful features to assist with contract negotiation, project management and payment. These types of tools help create ideal business relationships by taking the risk and worry out of the process of finding service providers online.
Fueling the Elance Economy
The fact that the first company to reach $1 million dollars in revenue is hailing from India speaks volumes about the worldwide prospects of the Elance Marketplace. Providers in virtually every imaginable business-related service have found Elance a useful tool to engage a world of buyers. And in turn, buyers are increasingly looking at The Marketplace as a new source for quality professional services.

As the world goes belligerent 011 outsourcing, and big companies in India
make money that would make traditional big ticket manufacturing outfits cringe, a diminutive company in New Delhi is quietly creating a small revolution. It is earning projects from across the world-not by sending project and account managers on whirl-wind US trips, not by advertising on prominent online sites, and not by having a huge staff on it business development team.
It relies on the old faithful the World Wide Web for procuring new projects and earning money in dollars.
At last count, SynapseIndia, the company in question, had earned nearly $85,000 through overseas projects using a Web service called elance.com, a Web site that launched in 1999, and is today an acknowledged leader in the Services Procurement and Management market.
In English, this means that you, as an individual or a company, can bid for a project in various categories software, creative writing, photography, 3D graphics, image editing, Web site design, banner ads, logo design, the works. Think of any topic, and Elance Online allows you to place a project or bid for one.
Just about the right raw material you need to jumpstart your
earnings as an individual or as a professional outfit. SynapseIndia for instance, has been a software development company for over eight years, but as Chief Operating Officer Kapil Gupta says, "Elance provided us with a focused plat-form. We have been growing at a rapid pace, and Elance Online has provided us
with good business opportunities."
Elance was set up by an IIT Bombay graduate Beerud Sheth in 1999, a year after two Harvard Business School scholars Thomas W Malone and Robert Laubacher published an article in the Harvard Business Review titled, "The Dawn of the E-Lance Economy."
Among other things, the article spoke about how "the devolution of large, permanent corporations into flexible, temporary networks of individuals" was already underway. They also wrote about how the Internet will lower business transaction costs, and how these lower costs will change the "economic equation." They bravely predicted that this kind of business will define work in the 21st century.
Based on this philosophy, Sheth (also a Massachusetts Institute of Technology postgrad-uate) and his Elance team created tl1eir first product the Elance Online Service Marketplace-in 1999. Ever since, it has been the link between thousands of business and service providers from all over the world.
It is not easy getting a project, though. For every assignment, there are likely to be several bidders, and the experience each time may not be a pleasant one. Says Gupta, "Getting projects on Elance Online is a mixed bag. Because the client is on the other side of the world, and we never meet, it does create issues at times."
The process, although seem Qingly easy, is not fixed; it varies from project to project, and most times you end up disappointed as the project may be awarded to someone else. Your experience at Elance itself counts, and it usually takes that one break through to get you set.
Mr. Gupta says: "Each project and each client is different. There is no single way that can describe the steps from start to finish."
Not that Elance Online is the only site that caters to free-lancers from across the world. For software programmers and creative professionals, sites such as Guru.com and rentacoder.com have been around for ages. Guru.com, for instance, has a tie-up with remit2india.com where you can collect payments from clients abroad. Rentacoder is free, but is restricted to small projects that could be executed by individual programmers. This is one reason why SynapseIndia does not bid on rentacoder.com.
On Elance Online, the cost of bidding could be quite high, even if the returns over a period could be higher. Prices range from $12 (Rs 560) a month for writing and
translation assignments to $1,195 (Rs 56,000) a year for software, technology, design and engineering categories. In addition, there is an 8.75 per cent service charge. Besides, even if the first wire transfer of funds is free, each incremental transaction would set you back by $10. This pricing mechanism allows Elance Online to keep the site free of any riffraff, although there are still some who do not honour their commitments.
Another problem, as Gupta points out, is that, Elance requires that payments be routed through them. "But Elance does not provide any guarantees since they simply act as a common meeting ground between the service providers and the buyers. About 40 per cent of payments on Elance result in defaults."
On the positive side, however, the site offers a well-defined selection of the most popular job categories from photography to developing .Net applications. And since most of the work is done through the Net without any human interaction, it does not really matter how educated you are, or how big your company is, as long as your work is credible and is of the highest quality.
Indians, especially, love this site because western project managers tend to give big projects to Indians, because they quote rates that are 50-70 per cent lower than their American counterparts for the same quality of work, if not better. Sounds familiar? The outsourcing debate just got a new point.

In the 1990's many companies in India were still in the process of legacy conversions. The internet boom fuelled an urgent need among many of these companies to convert from legacy systems to more dynamic web based ones. The need of the hour was a solutions provider who could help these companies make the transition is 'as painless' a manner as possible. This included providing the full range of services, from plain vanilla services like web designing to the more complex e-commerce and voice over internet protocol (VOIP) solutions.
SynapseIndia a New Delhi based software services company, prides itself on providing just that. Founded in 2000, when other services companies already had a tremendous head start, the company went on to carve a niche for itself in a cluttered field.
SynapseIndia develops innovative and creative products and services that provide total communication and information solutions. Among a plethora of services, web designing and programming, shared and dedicated hosting, e-commerce solutions, customized software applications, network security and internet telephony solutions are a few that the company excels in.
"For us, the core issue is to convince customers to let us help them. The solutions we provide are best in class and our roster of clients attest to this," says Shamit Khemka, chief executive officer of SynapseIndia.
SynapseIndia's forte lies in creating user-friendly applications for the web and the customer's desktop. The company provides a range of solutions that have won acclamations. But the star service is certainly the company's suite of e-commerce solutions. "SynapseIndia offers its customers competitive, effective B2B & B2C solutions involving reduced transaction fees; real-time tracking of transactions; e-tailing of products; secure electronic transactions and the remote management of logistics," Khemka says.
And that is just one among a plethora of services the company provides. Says Alok Modi, a senior member of SynapseIndia's advisory board. "We provide customized small to medium sized software solutions in areas like internet/intranet, desktop and client server architecture." The company also offers solutions in areas like Customer Relationship Management and supply chain management & Integrated Accounting Solutions. The company also provides consultancy and programming services that include business software analyzes, prototype development and database optimization.
The company is a member of the government body, Software Technology Parks of India (STPI). This helps it leverage various export-import regulations the government has enacted to foster technology companies.
Having grown organically since inception in early 2000, Khemka is now looking to ramp up the company's U.S. operations. "We are looking at building a marketing team in the U.S. that will be able to highlight our record and our strengths," Khemka says. The company is on the lookout for 'bright young Indians who will be able to drive SynapseIndia's growth in the U.S. market over the next few years.
And with clients like United Nations Development Program (UNDP), UNAIDS (United Nations program on AIDS) and Uniglobe, the company is on its way to doing just that. Uniglobe is the larges travel franchising company in the world. SynapseIndia is involved in designing e-commerce solutions for the company. The project for Uniglobe is the beta testing phase. The company's current U.S. operations are solely targeted at state projects. "The small and medium sized projects, we handle out of Indian itself. But with a majority of our clients being based in either the U.S. or U.K.
When the Indian government legalized Internet telephony on April 1st, 2002, SynapseIndia realized the immense potential for VOIP solutions, tailor made for the Indian environment. "We realized that Internet telephony with its low costs was likely to play an important role in telecommunications in India also. So SynapseIndia introduced three solutions to market, "says Kapil Gupta, chief operating officer of SynapseIndia. The company claims its VOIP solutions can save clients 80% when calling locations like the U.S. and U.K.
"Primarily, what we are trying to do is not just resell VOIP solutions but also integrate with our accounting systems etc. in order to provide more value for the customers," says chief operating officer Kapil Gupta. The catchword obviously is integration. "We started experimenting with creating customized solutions or customized add-ons to our clients. Now it is a standard part of many of our projects," he says.
SynapseIndia's engineers work out of a 5000 square feet facility in India's capital city. The software park boasts 24-hour power backup, multiple redundant Internet leased lines and wireless Local Area Network that ensures that the projects can go ahead, uninterrupted. SynapseIndia employs 60 personnel on a full time basis, with the average employee age 31 years and an average employee experience of 5 years.
As customers expect more than just a service provider and their development need increase in complexity, SynapseIndia is the one company that is well placed to provide effective solutions while retaining the cost-advantage that is paramount
in the industry.

An interesting sign of the times can be found
on Web professional services marketplace eLance. Of companies
bidding on IT related projects on eLance, a vast majority
are small Indian software services firms and staffing companies.
Thats not too surprising. What it does
indicate, however, is the extent to which, despite an effort
by the larger Indian IT players to move up in the value
chain, there is a massive segment of Indias IT sector
that remains closely tied to the classic low value contract
consulting business.
One company, SynapseIndia,
has apparently earned more than $20,000 since February simply
bidding on contracts over eLance. This is a modest sum,
and it is questionable what kinds of margins these sorts
of small companies can hope to maintain in the face of rampant
competition in the marketplace. eLance clearly serves as
a relatively inexpensive channel for such firms.
There will always be a market for low value
IT work outsourced to India, but its practitioners have
an uncertain future especially if they find themselves
among throngs of others bidding on eLance for work.
For now the real beneficiaries of this market
are eLance (which charges a service fee for the right to
bid for projects) and its customers, not to mention the
various other professional services exchanges on the market
like HelloBrain, for example.
